경쟁가치모형은 무엇인가? 설명

Robert Quinn와 Rohrbaugh의 경쟁가치모형은 효과적인 조직의 주요한 지표에 관한 연구로부터 발전된 이론이다. 효과성지표의 전체목록을 통계적으로 분석한 것을 기반으로, Quinn and Rohrbaugh (1983)는 효과성을 잉태하는 2가지 주요한 차원을 발견하였다.

조직의 효과에서 경쟁가치.

• 첫번째 차원은 조직의 초점과 관련있다. 조직내부 사람들의 복지와 발전에 대한 내부적 강조로부터 조직자체의 발전과 복지에 대한 외부적 초점.
• 두번째 차원은 조직이 선호하는 구조를 구별지으며, 안정성과 통제, 유연성과 변화사이의 차이를 나타낸다. 2개 차원을 조합하면 4개분면이 된다.

경쟁가치모형은 4개의 모델내에 있는 기준이 처음에는 서로 상반되는 의미로 보였기 때문에 붙여진 이름이다. 우리는 조직은 적응력과 유연성이 있기를 바라지만, 동시에 안정되고 통제되기를 원한다. 역설적이다.

모형의 각 분면은 조직과 관리이론의 4가지 주요모델 중 하나를 나타낸다. (Quinn 1988년) :

1. 인간관계 모델. 유연성과 내부초점에 많은 강조점을 둔다. 효과성의 기준으로 단결성, 사기, 인적자원개발등을 강조한다.
2. 개방시스템 모델. 융통성과 외부초점을 강조하고 준비, 성장, 자원획득, 외부지원 등을 강조한다.
3. 합리적 목표 모델. 통제와 외부 초점을 강조한다. 기획, 목표설정, 생산성, 효율성을 효과적인 것으로 간주한다.
4. 내부 프로세스 모델. 통제와 내부 초점을 강조하고, 정보 관리, 커뮤니케이션, 안정성 및 통제의 역할을 강조한다.

리더십 역할에 있어 경쟁가치

경쟁가치모형이 다루는 다른 한 분야는 리더십이다. Quinn은 조직의 효과에 대한 경쟁가치모형을 리더십에 관한 연구조사에 활용한다. 문헌연구를 통하여 8가지 범주의 리더의 행동과 역할을 분류하였다. 오른쪽 그림은 8가지 역할을 조직의 효과 모형 위에 구성한 것이다.

리더십모델은 이론적으로 추출한 것이며, 리더십의 인지적 하부구조에 관한여 경험적이라기 보다는 가설적인 주장을 표현하는 것이다.

Quinn는 좀 더 효과적인 매니저는 다양한 역할을 심지어 리더십 역할도 할 수 있는 능력을 갖고 있다고 주장한다. 매니저들은 이러한 모든 역할을 수행하도록 기대된다. 그리고 그들은 동시에 각각의 기대에 따른 상충되는 요구들을 고려하고 균형을 맞추어야한다.

경쟁가치모형은 조직의 맥락에서 사용될 수 있다. 관리감독과 경영프로그램을 개발하는 전략적 도구로 활용될 수 있다. 또한 조직이 기존의 또는 바람직한 문화를 진단하는데 도움을 줄 수 있다. 나아가, 조직의 갭(organizational gaps)을 조사하는 도구로 볼 수도 있다. 또다른 기능은 실무 매니저들을 위한 교육적 도구로도 사용될 수 있다. 또는 다양한 조직의 기능과 프로세스를 해석하고 이해하는 데 도움을 줄 수 있다. 또 다른 응용은 조직구성원들이 관리적 리더십의 역할의 차이와 유사성을 더 잘 이해할 수 있게 도움을 준다.
