상황적응이론 (Contingency Theory)

상황적응이론은 행위이론의 하나로 기업을 조직하고, 이끌어나가고 의사결정을 하는 데에 있어 최선의 방법은 없다는 입장을 견지한다. 어떤 상황에서 효과적인 조직/리더십/의사결정 스타일이 다른 상황에서는 그렇지 않는 경우가 있다. 다시 말하면 : 최적의 조직/리더십/의사결정 스타일은 다양한 내적, 외적 제약요인에 달려 있다.

상황적응이론의 요인들.

그러한 제약요인의 몇가지 예 :

• 조직의 크기.
• 기업이 환경에 적응하는 방법.
• 자원과 운영활동사이의 차이
• 직원에 관한 매니저들의 가정.
• 전략.
• 사용되는 기술.
• 등등.

1. 조직과 관련된 상황적응이론

1. 조직을 관리하는 데 있어 보편적인 방식 또는 단한가지 최선의 방식은 없다.
2. 조직과 그 하부시스템의 설계는 반드시 환경에 적합해야 한다.
3. 효과적인 조직은 환경과 그 하부시스템에 적절히 적응해야 한다.
4. 조직의 필요는 관리스타일이 업무집단의 본질과 수행업무에 적당할 경우에, 그리고 적절히 설계될 때 더 잘 충족된다.

2. 리더쉽에 관한 상황적응이론

리더십에 관한 상황적응이론에서 리더의 성공은 부하, 과업, 집단변수의 형태에서 여러 요인들의 함수이다. 리더의 행동패턴의 효과는 상황에 의해 주어지는 요구에 따라 결정된다. 이 이론들은 다른 조직적 상황에 의해 발생되는 필요에 알맞게 다른 스타일의 리더십을 사용되는 것을 강조한다. 이러한 이론의 일부는

• 상황적응이론 (Fiedler): Fiedler의 이론은 가장 오래되고 가장 심도있게 연구된 이론이다. Fiedler의 접근은 집단의 성과는 리더의 심리적 지향과 3가지 맥락의 변수의 상황에 따라 조건지워진다는 특성과 행위모델로부터 출발한다 : 집단의 분위기, 과업구조, 리더의 직위권력 등. 이 이론에 따르면 집단의 성과는 두 가지 요인들의 상호작용의 결과이다. 이러한 요인들은 리더십 스타일과 상황적 양호도로 알려진다. Fiedler의 모델에서, 리더십의 효과는 리더의 스타일과 리더가 활동하는 환경의 특성사이의 상호작용의 결과이다.
• 상황이론 (Hersey & Blanchard). 이 이론은 Blake와 Mouton의 관리망모델(Managerial Grid Model)과 Reddin의 3D관리스타일 이론이 확장된 것이다. 이 모델은 관계의 개념과 업무의 영역을 리더십으로 확장하고, 준비상태 영역(readiness dimension)을 추가하였다.
• 리더십 파이프라인 (Drotter)

3. 정책결정을 위한 상황적응이론

Vroom 및 Yetton의 결정참가 상황적응이론(Decision Participation Contingency Theory) 또는 규범적 결정이론(Normative Decision Theory) : 이 모델에 따르면, 의사결정절차의 효과는 여러가지 상황적인 측면에 달려 있다 :

• 결정의 질과 수용의 중요성
• 리더와 부하가 소유하고 있는 관련정보의 양.
• 부하직원들은 독단적인 결정을 수용할 것이라는 가능성 또는 부하직원들은 만약 그들이 참여한다면 좋은 결정을 내리는데 협력할 것이라는 가능성.
• 대안에 대한 부하직원들 사이의 의견불일치 정도.

상황적응이론과 상황이론

상황적응이론은 항상 올바른 단순한 방법은 없다는 가정을 한다는 점에서 상황이론(situational theory)과 비슷하다. 주요한 차이점은 상황이론은 리더가 취해야할 행동들에 좀 더 초점을 맞춘다는 것이다. 상황적 요인들(보통 추종자 행동 관련)은 주어진다. 상황적응이론의 관점은 리더의 능력에 대한 상황적응적 요인들을 폭넓게 포함하고 있지만, 한편으로 상황내에 다른 변수들도 포함하고 있다.
